The Story

I once worked for someone who was obsessed with how things got done. It was a training business, and he had a flagship four-day course timed to the minute — same structure, same jokes, same sequence every single time. Like watching a rerun.

My view is different. Give people some theory, plenty of practice, and make it relevant to their world. Measure whether they leave with real understanding they can actually use. The outcome matters. The route to it is theirs to find.

The problem with controlling the how is that you switch off the thinking. People stop using their judgement. In this case, the trainers were so focused on hitting the script that the sessions lost their personality — and the learning suffered for it.

What this looks like in your business

When people feel like they're being watched to be caught out, they play it safe rather than play to win. They stop making calls they're perfectly capable of making. Even when they have the authority, they escalate — often basic decisions — and duck the responsibility.

This is learned helplessness. And once it sets in, you become the bottleneck. Every decision routes through you. Every problem lands on your desk. That's not just exhausting — it's a hard limit on how big your business can grow.

But that only works if you build the environment for it. Be clear about what good looks like — or, better yet, let the people closest to the work define the standard. Focus on the what and the why, and leave the how to them. Back them. When their intention is right. Show them you have their back.
